Equilibrium Under Check: An Empirical Investigation of Work-Life Balance and Its Structural Impact on Job Satisfaction Within Star-Rated Hotels of Ernakulam District

Abstract: The hospitality industry serves as an economic catalyst for the state of Kerala, particularly within the tourism- dense Ernakulam District. However, the operational models of star-rated hotels are notoriously demanding, defined by non-standard rotational shifts, 24/7 client obligations, variable workloads, and emotional labor. This empirical study explores the structural relationship between Work-Life Balance (WLB) and Job Satisfaction among hotel professionals. Data was gathered via mobile-optimized questionnaires from 158 active hospitality workers representing various operational departments across key tourism hubs in the Ernakulam District, including Kochi, Marine Drive, Fort Kochi, and Kumbalangi. Statistical verification was conducted using percentage analysis, internal consistency evaluations, Pearson Linear Correlation, Exploratory Factor Analysis (EFA), and Non-Parametric Chi-Square tests of independence. The statistical results reveal a clear labor crisis: 96.2% of respondents state they cannot successfully balance their personal and professional life, while 93.7% are structurally unhappy with their current hotel workplace environment. Factor analysis confirms that workplace stress, structural schedule rigidity, and a lack of organizational support account for 76.0% of the total cumulative variance in worker dissatisfaction. Interestingly, while Pearson Correlation isolates an authentic, moderate positive correlation between WLB improvements and job satisfaction metrics (r=0.408, p=0.000), the non-parametric Chi-Square test confirms that external personal-life factors isolated from organizational metrics do not independently alter satisfaction scores (ΟΒ²=0.18, p=0.914). This highlights that job satisfaction is primarily driven by structural workplace practices rather than individual life variations. This study details the managerial implications of these findings, providing hotel executives with actionable human resource policies designed to lower employee turnover and optimize service delivery by offering clear pathways for employee well-being.
